Will engineers in Spain, Poland, Germany, or Portugal collaborate effectively in English? Can stand-ups become slower? Will documentation suffer? Having supported engineering hiring across Europe for years, we’ve found that language is rarely the barrier companies expect. The strongest engineering teams succeed because of clear communication, shared context, and effective collaboration, not because everyone speaks identical English.

The Short Answer

Yes. For senior engineering roles across Europe’s major technology hubs, English has become the working language.

That does not mean every engineer speaks English identically. Nor does it mean communication challenges never exist.

What it does mean is that most communication issues companies experience have little to do with grammar or accent, and far more to do with hiring the wrong profile, unclear expectations, or a poorly structured collaboration process.

Why This Concern Exists

The concern is understandable, and we don’t think founders are wrong to raise it.

UK companies hiring outside the UK for the first time, and US startups expanding into Europe, are often making this kind of hire without a reference point. There is a reasonable fear that communication will be slower, that nuance will get lost, that a remote-first or distributed engineering setup will amplify small misunderstandings into real delays.

This is particularly true for companies that have only ever hired locally and are now building a distributed team for the first time. The unfamiliarity of the situation, not the underlying reality, is usually what drives concern.

English Has Become the Language of Engineering

What we consistently see is that most professional engineers across Europe already operate in English daily, regardless of where they are based or who they have worked for previously.

GitHub, Stack Overflow, technical documentation, conference talks, open-source collaboration, and the AI tooling most engineers now use day-to-day- Copilot, Claude, Cursor, all operate primarily in English. An engineer in Warsaw contributing to an open-source project, or a senior developer in Barcelona working through technical documentation for a cloud platform, is doing so in English long before they ever interview with a UK or US company.

This matters because English fluency in this context is not something companies are introducing. It is something most experienced engineers have already built into how they work, independent of any specific employer.

Communication Is More Than Speaking English

This is where companies most often misjudge candidates, by evaluating spoken English fluency as a proxy for communication ability, when the two are not the same thing.

Strong engineering communication means being able to explain technical decisions clearly, discuss trade-offs honestly, ask good clarifying questions rather than guessing, participate meaningfully in architecture discussions, write documentation that someone else can actually use, collaborate effectively asynchronously, and give code review feedback that is direct but constructive.

An engineer with a strong accent who does all of the above is a far stronger hire than an engineer with perfect, accent-free English who cannot explain why they made a particular architectural decision. We see this distinction matter constantly in practice, and it is consistently underweighted by companies focused narrowly on spoken fluency.

What We Consistently See Across Europe

These are observations from recruitment conversations, not a ranking — individual variation within any country is always significant, and these patterns should be read as general tendencies rather than guarantees about any specific candidate.

Spain. Strong English among senior engineers, particularly at companies with international clients or investors. Barcelona and Madrid both have deep pools of engineers comfortable working in English as a daily default, especially in product and engineering teams built around international hiring from the outset.

Poland. Exceptionally strong technical English, shaped in part by a long history of working with international outsourcing and nearshore clients. English-language technical communication is a well-established norm rather than an exception.

Germany. Varies more by company and generation than other markets. Senior engineers at internationally oriented businesses are usually excellent communicators in English. More traditional or domestically focused companies show more variation.

Netherlands. Near-native English fluency is common across many engineering teams, reflecting the country’s broader English proficiency at a societal level.

Portugal. Strong communication skills generally, supported by an engineering culture that has grown alongside significant international company presence in Lisbon and increasingly Porto.

The honest summary: every one of these markets has excellent communicators and engineers who are more comfortable in a written, asynchronous format than a fast-paced verbal one. Country is a weak predictor next to the individual.

The Real Communication Problems We See

Rarely, in our experience, is the actual problem accent or vocabulary.

Usually, the real problems we see are unclear product ownership, where nobody on the team can articulate why a decision was made or who is responsible for it. Poor onboarding, where a new engineer is given access to a codebase with no real explanation of its history or constraints. A lack of documentation, which forces every piece of context to be transferred verbally and inconsistently. Limited timezone overlap, which gets misdiagnosed as a language problem when it is actually a scheduling problem. Companies that expect constant synchronous meetings as the default mode of collaboration, which penalises engineers regardless of language ability if English is not their first language and real-time conversation is more taxing than async writing. And a weak interview process that never actually tested communication in the first place, so the company is discovering the gap for the first time on the job.

Communication problems usually exist before the engineer joins. They are revealed by a distributed hire, not created by one.

How We Evaluate Communication

We don’t run English language tests, and we’d encourage companies not to either; they tend to filter for the wrong thing.

What we look for during recruitment conversations is whether a candidate can explain a previous project clearly to someone outside their immediate team, discuss the architecture decisions they made and the trade-offs involved, communicate a technical decision in a way a non-technical stakeholder could follow, ask genuinely clarifying questions rather than nodding through ambiguity, and collaborate comfortably with people outside engineering, product, design, commercial functions.

These are real engineering conversations, not language assessments. They reveal communication ability far more reliably than a fluency score ever could.

Common Myths

“Engineers in Southern Europe don’t speak enough English.” This does not hold up against what we see in practice, particularly at senior level and in companies with any international exposure. Spain and Portugal both have deep pools of engineers operating comfortably in English daily.

“Eastern Europe is only suitable for outsourcing.” This is an outdated framing. Poland in particular has strong technical English and a senior engineering community that operates as genuine product and engineering partners, not delivery resources. The distinction matters, and the perception has not always kept pace with the reality.

“Communication is easier if everyone is local.” Co-location removes some friction, but it does not guarantee good communication. We see plenty of fully local teams with poor documentation, unclear ownership, and weak collaboration habits. Geography is not a substitute for process.

What Founders Should Actually Look For

Instead of asking “how good is their English,” we’d suggest asking a different set of questions.

Can they explain complexity simply, without resorting to jargon as a substitute for clarity? Can they challenge an assumption respectfully, including one from someone more senior than them? Do they write clearly, in a Slack message, a PR description, a design doc? Can they collaborate effectively asynchronously, without needing every decision resolved in a live meeting? Do they communicate with a product manager who does not share their technical vocabulary? Can they explain an architectural decision to someone outside engineering, in language that person can actually act on?

These questions predict on-the-job communication success far more reliably than spoken fluency alone — and they apply equally to a candidate based in London as to one based in Kraków.

The Bottom Line

The strongest engineering teams communicate well because they share context, expectations, and ownership — not because everyone speaks identical English.

For companies hiring across Europe, communication should absolutely be evaluated. But it should be evaluated as part of engineering collaboration — architecture discussions, code review, documentation, async working habits — not as a language exam administered separately from the actual work.
